Face à grande competitividade vigente nos setores de maior dinamismo da economia, as organizações têm buscado investir em novas tecnologias, novos modelos de gestão, novos produtos e novas formas de relacionamento com seus clientes. No âmbito da gestão de pessoas, têm focado no desenvolvimento do capital intelectual por meio do desenvolvimento das competências de seus empregados. Entretanto, para o alcance de níveis superiores de excelência, as organizações necessitam entender a dinâmica do comportamento humano, pois as competências somente emergirão se as pessoas se encontrarem motivadas e comprometidas com os objetivos organizacionais. Desse modo, o objetivo deste estudo é identificar as forças motivacionais que estão associadas com o comprometimento organizacional no nível afetivo, de acordo com o modelo conceitual proposto. Esse modelo foi concebido com base no referencial teórico presente na literatura sobre os temas motivação e comprometimento organizacional. Optou-se pelo método do estudo de caso único, por ser essa estratégia de pesquisa a mais adequada para a análise de um fenômeno complexo e específico, bem como por permitir a utilização de múltiplas fontes de dados. Além disso, essa pesquisa tem uma abordagem quali-quanti, de caráter exploratório-descritiva, não-experimental, tendo o estudo sido realizado a partir de um corte transversal. Como instrumentos de coletas de dados, foram utilizados questionário, entrevistas, observação direta e análise documental. Para tanto, fez-se uso, também, da metodologia de diagnóstico da cultura organizacional de Fleury (1996). Dos resultados da análise de correspondência, verificaram-se associações entre as variáveis motivacionais e as variáveis do comprometimento afetivo.

Due to the great competitivity present in the most dinamic sectors of the economy, the organizations have been investing in new technologies, new management models, new products and new ways of relating themselves with their customers. With regard to personnel management, they have been focusing on the development of the intelectual capital, by means of developing their employees competences. However, in order to achieve higher levels of their employees excellence , the organizations need to understand the dynamics of human behavior, as the competences will only raise if people feel motivated and commited to the organization goals. This way, the objective of this study is to identify the motivational forces which are associated with the organization commitment in the affective level, in accordance with the conceptual model proposed. This model was conceived according to the theoretical references present in the existing literature on the themes motivation and organizational commitment. The cases study has been chosen, as this research strategy is the most adequate for the analysis of a complex and specifíc phenomenon, as well as by allowing the use of multiple sources. Besides, this research has a quali-quanti approach, of a descriptive-exploratory, non-experimental character, having the present study been made in a given moment in time. As a data gathering instrument, questionnaire, interviews, direct observation and documental analysis have been used. In order to do so, the diagnosis of the organizational culture methodology by Fleury (1996) has been applied. From the results of the correnpondence analysis, there have been found associations between the motivational variables and the affective commitment variables.
