O presente trabalho se propõe a compreender as relações de gênero existentes no mercado profissional de turismo em São Paulo, no que diz respeito à inserção das mulheres em cargos de liderança. Nesse sentido, intenta, primordialmente, entender o que é ser mulher em tal posição, quais os processos de subjetivação presentes, bem como os influenciadores da carreira feminina nesse patamar. Para tanto, concentra dados do turismo, das relações de trabalho no turismo e utiliza-se do apoio primordial da epistemologia feminista. Em seu escopo, pauta-se em uma leitura crítica do tema e assume, inicialmente, que há uma ordem de gênero imposta às mulheres, mesmo àquelas que se situam dentro de um olhar essencialista no setor. A metodologia de análise principal é análise de conteúdo. Entrevistas temáticas e em profundidade foram coletadas com dez líderes de diferentes segmentos do turismo em São Paulo, a fim de compreender, em seus discursos, o objetivo desta dissertação. Percebe-se que, na maioria das falas, as mulheres sentem o peso das relações de gênero em sua carreira, refletidas nos padrões de comportamento machistas e sexistas no ambiente de trabalho. Além disso, alude-se às barreiras invisíveis que dificultam sua ascensão profissional e progressão de carreira. Em contrapartida, em determinados segmentos, as relações de gênero não são sentidas da mesma maneira e trazem, em pequenos grupos, olhares destoantes e promissores em relação à inserção da liderança feminina no setor. Tais diferenças devem-se à amplitude de segmentos do mercado de turismo, e aqueles que já tem forte representatividade feminina na liderança, desde o seu início, sentem com menos intensidade os impactos das questões de gênero. As considerações finais desta pesquisa expõem cinco reflexões formuladas a partir da mescla entre as ferramentas teóricas e a análise das entrevistas com tais líderes sobre a inserção e a permanência das mulheres nos cargos de liderança, propondo melhores condições no ambiente de trabalho, na cultura organizacional das empresas e no turismo como um todo e, finalmente, dando passos rumo à igualdade de gênero com mudanças ainda necessárias em torno dessa questão

This work aims to understand the gender relations in the tourism professional market in São Paulo, regarding the insertion of women in leadership positions. In this sense, it intends to understand what it is to be a woman in such a position and which processes of subjectivation are present, as well as the influencers of the female career at this level. It gathers data on tourism, on work relations in tourism, and uses the fundamental support of feminist epistemology. In its scope, it is based on a critical reading of the theme and assumes, initially, that there is a gender order imposed on women, even those who are under an essentialist view in the sector, given the femininity associated with service and hospitality. The main methodology is content analysis. Thematic and in-depth interviews were carried out with ten leaders of different segments of tourism in São Paulo. It is noticeable, in most of the speeches, that women feel the weight of gender relations in their careers, reflected in sexist behavior patterns in the work environment. In addition, they allude to the invisible barriers that hinder their professional ascension and career progression. On the other hand, in certain segments, gender relations are not felt in the same way and bring, in small groups, different and promising looks regarding the insertion of female leadership in the sector. Such differences are due to the amplitude of the tourism market segments, and the women that work in the segments that have strong female representation in leadership positions feel less intensely the impacts of gender issues. The final considerations of this research align five reflections formulated from the mixture between theoretical tools and the leaders interviews about the insertion and permanence of women in leadership positions, proposing better conditions in the work environment, in the organizational culture of companies and in tourism as a whole
