A consolidação das iniciativas de Economia Solidária fez emergir diversas questões para investigação da Psicologia Social. O foco deste estudo é a construção da identidade de cooperador nas cooperativas industriais autogeridas, provenientes da recuperação de empresas falimentares por seus trabalhadores. Nestas cooperativas, os antigos empregados se tornaram cooperadores, surgindo assim um novo agente social e econômico: o sócio-trabalhador. Como tais cooperadores são geralmente ex-empregados da antiga empresa, o objetivo deste estudo foi descrever e interpretar como ocorre a mudança da identidade de ex-empregado para a de cooperador. Trata-se de questão relevante, uma vez que diversos pesquisadores observaram dificuldades na apropriação simbólica desta identidade por parte dos trabalhadores, fato que atribuíram à .herança cultural do taylorismo-fordismo.. Entretanto, como hipótese, esta pesquisa atribuiu tais dificuldades à manutenção deste modelo de produção na realidade laboral dos trabalhadores. O referencial teórico adotado foi a Teoria Social da Pessoa, do psicólogo social George Mead. De acordo com esta teoria, compreendese a pessoa (Self) como fenômeno dialógico-histórico-vital, formado nas interações simbolicamente mediadas com dois tipos de .outros.. Daí pode-se compreender uma dupla modalidade da existência social da pessoa: a primeira relativa à pessoalidade (personal Self), conformada perante .outros significativos. (significant others), a segunda à identidade (social Self), conformada perante .outros generalizados. (generalized others). Deste referencial derivaram duas proposições, pelas quais a mudança identitária destes trabalhadores dependeria: da construção de uma identidade normativa de cooperador; e da performance da identidade de cooperador pelos trabalhadores, que poderia ser facilitado pela construção da autogestão na produção e dificultado pela manutenção do modelo taylorista-fordista. Este é um estudo etnográfico e foi realizada com trabalhadores da Metalcoop (Salto - SP), tanto por meio de conversas durante o cotidiano de trabalho, como também por meio de quatro entrevistas prolongadas nas quais eles falaram sobre a cooperativa e sobre suas .histórias de vida de trabalho.. A interpretação desta conversação derivou na identificação de três posições simbólicas formadas durante a constituição da cooperativa, às quais os cooperadores e funcionários podem aderir: .vanguarda., .pró-vanguarda. e .retaguarda.. Destaca-se que a .vanguarda. liderou a constituição da cooperativa e da identidade normativa de .cooperador engajado., pela qual um cooperador deve ser: responsável e dedicado ao trabalho; engajado no grupo; exemplar para os funcionários; inteligente na produção; atento ao conjunto e envolvido com a cooperativa. A pesquisa concluiu que a apropriação simbólica da identidade normativa de .cooperador engajado. depende da possibilidade de sua performance, fato que, para grande parte dos trabalhadores, é dificultado pela falta de autonomia para modificar o trabalho e pela fixidez em um posto de trabalho rígido. Tais dificuldades resultam em uma .identidade em crise., já que é impelida pela .vanguarda. e, simultaneamente, impedida de se .perfazer. pela vivência cotidiana de um trabalho prescrito e fixo que dificulta sua .performance.. Ao fim, discute-se possibilidades de uma reorganização sócio-técnica que torne o cotidiano laboral e comunicativo mais condizente com a construção e negociação da identidade de cooperador.

The consolidation of Social Economics policies has brought up several issues pertinent to the area of Social Psychology research. The focus of this study is the construction of the identity of the co-operator in industrial worker-managed cooperatives, which originated in the takeover of bankrupt companies by their workers. In these cooperatives, the former employees have become co-operators, giving birth to a new social and economic agent: the owner-worker. Since the cooperators are usually former employees of the old company, the aim of this study was to describe and interpret how the change of identity, from former employee to co-operator, takes place. This is a relevant issue, since several researchers have noticed difficulties in the symbolic appropriation of this identity by the workers, which has been attributed to the .cultural heritage of taylorism-fordism.. The working hypothesis of this study, however, attributes those difficulties to the maintenance of this form of production in the workers. reality itself. The adopted theoretical reference is the Social Theory of the Self, of social psychologist George Mead. According to this theory, the Self is understood as a dialogical-historical-vital phenomenon which originates in the symbolically mediated interactions with two types of .other.. From this we can comprehend the two dimensions of the social existence of the Self: the first one is related to the personal Self, formed in the presence of .significant others.; the second one refers to the social Self, formed in the interaction with .generalized others.. Out of these considerations two propositions have been derived, upon which the change of identity of these workers would depend: the construction of a normative identity as co-operator; and the performance of the identity of co-operator by the workers, which, in turn, could have been made easier through the building of worker-management at the production level, or made more difficult through the maintenance of the taylorist-fordist model. This is an ethnographic study that has been conducted with Metalcoop (Salto-SP) workers by means of conversations during working routine as well as four long interviews, in which they have talked not only about the cooperative but also about their .histories of working life.. As a consequence of the interpretation of these conversations we have identified three symbolic positions. These symbolic positions have been generated during the constitution of the cooperative, and the members of the cooperative and employees often maintain steadfastly these categories, which are the following: .vanguard., .pro-vanguard. and .rear-guard.. The .vanguard. is said to have led to the constitution of the cooperative as well as the normative identity of .engaged cooperator ., according to which a co-operator should be: responsible and dedicated to work; engaged in the group; a role model to the employees; intelligent regarding production; attentive to the group and involved in the cooperative. This research has led us to conclude that the symbolic appropriation of the normative identity of .engaged co-operator. depends on the possibility of actually performing such a role. This is made more difficult for most of the workers because they lack the autonomy to modify their work, and also they are imprisoned in one rigid working position. Those difficulties result in an .identity in crisis., since this identity is impelled by the .vanguard. at the same time as it is stopped from taking place in the daily routine of prescribed and fixed tasks. Finally, we discuss the possibilities of a social-technical reorganization that will allow the daily routine of labor and communication to become more compatible with the construction and negotiation of the identity of cooperator.
